What we experience early teaches us what is safe.
Silence teaches us that speaking up has consequences.
Witnessing punishment teaches us that honesty can cost you your career.
Watching others be sidelined teaches us that struggle should be hidden.
Those lessons do not stay in training or early roles.
They settle into the body and quietly shape how people show up at work.
How much they share.
How long they endure.
When they decide to leave.
Over time, survival turns into silence.
Not because people are weak or uncommitted,
but because their nervous system learned that staying quiet was safer.
This is how trauma often hides in organizations.
Not as crisis, but as burnout.
Not as collapse, but as early exits.
Not as disengagement, but as quiet suffering.
Retention is not just a staffing issue.
Recruitment is not just a pipeline issue.
This is a safety issue.
Healing begins when we name what taught people it was unsafe to speak
and intentionally build environments where honesty is met with care,
struggle is met with support,
and humanity is not punished.
This is the work.
Turning survival into choice.
And building systems where safety is designed, not assumed.
